Taking the Time to C.A.R.E. for Your Employees
In this edition of CenterStage, JA Benefits’ Lead Solutions Advocate, Mary Fisher, promotes the awareness of C.A.R.E as a strategic tool for uplifting a work environment starting at its foundation — its people.
More and more, organizations are coming to the realization that adopting the Golden Rule is good for business. Treating others how you would like to be treated is the foundational philosophy of the JA Benefits Solutions team, said Lead JA Solutions Advocate, Mary Fisher.
JA formed its solutions team three years ago to provide a more personalized form of assistance to clients. The mission of the team is to alleviate the concerns of clients and provide them with the tools and answers needed to maintain their focus on the day-to-day operations of their business.
It's All About C.A.R.E.
The Solutions team lives by the acronym C.A.R.E., which stands for compassion, active listening, respect and return and empathy.
Having compassion in difficult situations for clients is of the utmost importance to the team. Mary noted a time when a client’s employee lost her husband and the carrier initially denied the life claim due to an error. The Solutions Team at JA got the issue corrected as quickly as possible and made sure the life claim was paid.
“That was a huge help to her. She was able to pay for the funeral expenses, and it was one less worry for her out of an already stressful situation.”
Active listening is also a significant part of the C.A.R.E. approach, because sometimes that’s all it takes to put an employee’s mind at ease during a difficult situation. Mary pointed to a time where an employee who had been recently diagnosed with a major medical issue stopped in, so he could talk through the next steps and how he would handle the expenses.
“He just wanted somebody to go through everything with,” Mary said. “There wasn’t anything we could do for him at the moment, but we were there to listen to him, and I feel like it made him feel better to know that when bills start coming through we’ll be here for him and we’ll be able to support him and direct him where to go.”
Respect & Return
Respect and return, perhaps better than anything else, embodies the Solutions Team’s philosophy. It’s all about treating others how you would want to be treated.
This is a concept that doesn’t just apply to high-ranking executives, but across the entire employee base.
“At JA, we want everybody to have the best client service experience they’ve ever had,” Mary said. “We want to get their issue resolved as soon as possible, but if it’s necessary to take some extra time to get it done right, that’s what we’ll do.”
Mary said the Solutions Team has been meticulously constructed of empathetic souls who are dedicated to guiding clients through difficult times in their lives.
“We just try to be as courteous and sympathetic to them as we can possibly be,” she said. “We try to put ourselves in their shoes and understand what they’re going through.”

Consider these 4 strategies to boost employee engagement
Making sure your benefits plan suits a diverse multi-generational staff is essential to keeping employees engaged. Read this blog post for four strategies to help boost employee engagement.
The foundation of any high-performing culture is always a strategic compensation and benefits package. Employee engagement at any company requires the involvement of the HR department — and one way HR teams can boost engagement is by developing a holistic benefits package.
Creating a benefits plan that suits a diverse multi-generational staff is key to keeping staff engaged at every age and in every department. What were once non-traditional benefits are now becoming mainstream. For example, offering student loan repayment plans instead of 401(k) incentives to motivate younger staff, or voluntary benefit choices for employees with specific health issues.
Even the way an office is ergonomically designed can benefit employees. Adding a walking treadmill or offering a standing desk option helps foster productive work, which directly leads to greater employee satisfaction.
This is a complex equation, and getting it right is challenging. We have hard, candid conversations with employers surrounding what enjoyable, relevant work means. From there, we can establish the purpose behind engagement, creating goals and strategies that offer recognition, growth and the opportunity to voice ideas.
Employees want holistic support for their overall health and wellbeing. Employers are expanding their view of employee benefits to include many more aspects of health and wellbeing — from work environment, convenience services and onsite facilities, to attendance and leave policies, flexible work arrangements and organizational discounts.
What do employers gain from these benefits? A healthy, adaptable and engaged workforce prepared for the future of work and ready to drive business success.
What we know works
The key to engaging employees with benefits is to apply a strategic design thinking methodology, a planning method that starts with an understanding of an organization’s specific needs.
One size fits one, not all. In the past, efforts were made to make one program work for everyone, but every staff member in the workforce now expects answers for their individual needs, concerns and health risks. Offering flexible benefits or voluntary coverage is a powerful tool — and can help employers gain a productivity boost with a healthier, more engaged workforce.
Align benefits with the whole person. Benefits should align with all aspects of employees’ lives in order to truly support health, wellbeing and work-life balance. This includes the social systems they are part of, their passions, their work habits and personal life events. Nutrition advice, health literacy training and support for personal interests are all possibilities for boosting engagement, physical and emotional health and wellbeing.
Look at the data. Organizations have access to more health data than ever before — and technology makes it easier to analyze — but few employers are fully leveraging this information to design benefits that engage their employees. By analyzing and correlating demographic, health and employee-provided data from varied sources employers can identify which benefit programs workers truly value — and which deliver value.
Use both new and traditional channels to communicate. Organizations must actively market benefits to employees using engaging, relevant and timely communications. Companies can also communicate through technology.
When staff have access to benefits that best support their individual health and wellbeing, organizations will benefit.

What would change if your employees were CEO for a day?
According to new data, employees are 4.6 times more likely to contribute their best work when they feel like their voices are being heard. Read this blog post from Employee Benefits News to learn more about building a strong workplace culture.
When employees feel like their voices are being heard, they are reportedly 4.6 times more likely to contribute their best work, according to SalesForce data. Ultimately, knowing that the company is interested in what employees have to say builds trust and encourages loyalty among members of the workforce.
Respect is the most important leadership behavior, according to a Georgetown University survey of nearly 20,000 employees. More than merely listening, making employees a part of a two-way conversation shows that the company values their opinions.
With this in mind, we set out to develop a process to help Nearmap increase workplace communication. Along the way, we found that creating opportunities for interaction, encouraging honest participation and involving executive participation were all keys to building a stronger corporate culture.
Invite employee interaction
We recognized that we needed a conversation starter to open the lines of communication and spark a little enthusiasm. We discovered that engagement surveys work the best for our circumstances because they’re quick and easy to take, which results in high completion rates.
We like to include thought-provoking questions like “if you were CEO for a day, what is the one thing you would change?” to keep the employees engaged. At first, that particular question provided some of our most entertaining suggestions, including “free umbrellas for all,” “I would like the CEO’s paycheck,” “change my LinkedIn profile,” and “put margarita slushy machines in the kitchen.” When employees saw that the CEO responded to every answer, they realized that we were taking the feedback seriously, and that changed the tone of their responses.
Anonymity invites honest responses
It was essential to Nearmap that we collect unfiltered, honest feedback from our employees. This meant reassuring participants that their responses were completely anonymous. We believe this confidentiality encouraged authentic and candid submissions from employees that otherwise would have remained silent for fear of reprimand or judgment.
For instance, we’ve received excellent insights about driving the strategy and growth of the business, giving Nearmap valuable concepts that we’ve been able to embed into the business.
In addition, we present the survey results back to the employees so they can see how their thoughts align with those of their co-workers. We believe this commitment to being open is an excellent way to motivate honest dialog.
Executive participation leads by example
When the survey concludes, we group all of the responses under different headings, such as collaboration and communication, marketing, mission, planning, product, compensation, recognition, and general. Then, our CEO, Rob Newman, gets together with other executives to provide answers and comments on many of the submissions. In turn, those responses are shared with the employees via the HR newsletter and on our company collaboration app.
In reply to an inquiry about creating a green initiative for the company, our CEO shared a list of active programs that Nearmap was involved in to reduce not only our carbon footprint but also that of our customers as well.
While we may not know what we would change if we were the CEO for a day, we are convinced that employee interaction, honest responses and executive participation are reliable and important ways to make impactful connections with our employees and build a stronger corporate culture in our company.

5 Strategies to Motivate Burned-Out Workers
Are your employees burned out and disengaged? An optimal way to motivate and engage burned-out workers is by rewarding team members for their achievements. Read this post from SHRM for 5 strategies used to motivate burned-out workers.
Robert is a human resources director in a local community hospital who feels the heaviness of low staff morale. Employees are clearly tired, they feel like they're working at their maximum, and they're having a hard time keeping up with the patient load. In fact, due to leaves of absence from co-workers' disabilities and workers' comp, more employees have been working double shifts over extended periods of time. They are showing the classic signs of burnout. Unfortunately, Robert can't simply backfill positions because employees are on protected leaves of absence, and temp agencies and registries have few candidates to offer due to the tight labor market. In short, Robert doesn't know how to stop this apparently endless cycle of staffing shortages, excessive shift coverage, employee leaves and limited position replacements.
"Unless you've got some kind of magic wand to make these all-too-common challenges disappear, you won't have much success in terms of addressing these issues directly and head on," said Terry Hollingsworth, vice president of education and human resources services for the Hospital Association of Southern California in the greater Los Angeles area. "Yes, tightening up your recruitment cycle and opening your network to more temp agencies and registries may help, but those are Band-Aids. The real value lies in looking at the other side of the equation: employee engagement and self-motivation."
Rewarding people for their achievements, it turns out, is an optimal way to motivate and engage a team that feels like it's treading water. Allowing people to assume greater responsibilities and focus on their career development is better for them and for the organization—even when they may be feeling overwhelmed or burned out at the time you initiate the programs that follow.
1. Create a Career Development Pipeline
If your organization isn't already doing so, look for opportunities to build a succession planning program, especially among your hourly workers where career escalation is relatively easy to accomplish.
In Robert's case, the hospital's key challenge lies in finding certified nursing assistants (CNAs) due to market shortages.
"Hospital food service workers, janitors and others might want to pursue their CNA certification as a first step to formally launch their health care careers," Hollingsworth said. "Setting up onsite training classes and allowing on-the-job shadowing can be a game changer in terms of your culture and creating an environment where workers feel motivated and re-engaged. Ditto for developing a training program where CNAs can apply for their licensure to become licensed vocational nurses, the next rung on the nursing career ladder."
2. Develop a High-Po Program
"High-potential (high-po) programs focus on identifying the top 10 or 20 percent of workers in a given classification and awarding and recognizing them for their achievements, while helping them build out their resumes," said Rita Van Vranken, chief human resources officer at the Motion Picture Industry Pension and Health Plans in Studio City, Calif.
"High-pos may not be ready to promote just yet, but they set themselves apart as top performers, brand ambassadors, and potential leaders who deserve special levels of acknowledgment and development from departmental and senior management. A structured high-po program serves as an effective recognition and development tool and dovetails nicely into formal succession planning."
Identifying one person from each department or unit gives these individuals more than an opportunity to feel special. They also may, for example, attend advanced classes on leadership, communication and teambuilding; enjoy a once-a-quarter lunch with their regional manager; and benefit from individual development plans that, created in tandem with their manager and department head, will single them out for promotion when the opportunity arises.
3. Develop an Active Employee Recognition Program
"Many organizations fail to realize the importance of both formal and informal recognition programs," Van Vranken said. "More important, though, is that companies that have them in place fail to promote and publicize them. If you have [an] Employee of the Month and Employee of the Year award program that barely gets attention, scrap it temporarily." Instead, try a Shining Star or Employee Spotlight program that recognizes employees who go above and beyond their job's expectations.
"[Pilot] a three- or six-month program that generates a buzz and makes the rewards something to brag about," she added.
Just remember that these types of programs are meant to spark up the troops, and, if you're not rewarding the most-needed behaviors (e.g., accepting double shifts or coming in on weekends), you're missing the main benefit of the exercise.
"Make it real; make it pop; and make sure your messages, values, and activities are all aligned," Van Vranken said.
Don't be surprised to learn that the most dramatic and immediate change in your organizational culture stems from praising employees and recognizing their achievements. And that recognition need not be monetary. In fact, many consulting firms that specialize in reward and recognition programs will tell you that research shows public praise and recognition can be more meaningful to workers than a cash card or check in a sealed envelope.
There are plenty of simple and effective ways for leaders to recognize their employees, from employee photos in the lobby to prestigious parking spots. Whatever you decide, make sure to communicate both expectations and celebrations clearly. Encourage your team members to follow your lead in recognizing others for a job well done. Share praise openly, and consider organizing recognition events to honor bigger accomplishments, especially those reached by teams working closely together.
4. Help Employees Fulfill Their Personal Career Goals
Career development is a key driver of employee satisfaction. Your strongest performers will always be resume builders. Providing opportunities for talented individuals to do their best work every day, combined with training and educational opportunities, will go a long way in helping people achieve their career advancement goals.
Become an organization known for its commitment to professional development. Provide networking opportunities for your staffers to meet leaders from other parts of the organization over team lunch meetings. Serve as a mentor and coach to your direct reports by asking them about their longer-term goals and how you could help them get there.
"Show that you're interested in the whole person, not just the one who shows up at work," Van Vranken said. "You'll likely find that people will respond in kind to the heightened dose of positive attention they're garnering,"
More specifically, Hollingsworth said, "Ask your employees to schedule 30 minutes with you once per quarter to review their progress toward their career goals. Invite them to share their resume with you to help them make the best presentation possible and [add] their work-related achievements to their LinkedIn profiles as well. Remember that when you develop an achievement mentality where employees are adding accomplishment bullets to their resume, you'll create a high-performance culture where high-performers are far less inclined to leave."
5. Plan Ahead
All employees want some sense of job security regarding their future with the company. They likewise want to understand how their efforts contribute to the organization's larger goals, mission and vision.
Share information generously. Ensure that people understand the goals and challenges so they can tie their recommended solutions to the broader picture. Help them learn about your organization and build on their knowledge by collecting information in scorecards, dashboards and other forms of data intelligence.
Likewise, honor the annual performance review process—the one hour per year dedicated to each individual worker as the culmination of the previous 12 months (i.e., the 2,080 hours typically worked). Yes, managers and employees at times express frustration with the annual performance review process, but you'd be surprised how many employees complain about not getting formal feedback—sometimes for years at a time.
Finally, turn your team into corporate futurists: Have them research your organization, industry and competitors. Have them scour the Internet for current trends and patterns in your business, especially those that can impact their careers for the better. As an example, the U.S. Bureau of Labor Statistics (BLS) publishes its Occupational Outlook Handbook at www.bls.gov/ooh. Send your employees on research missions to the BLS website to determine what the growth trajectory for their particular position is (currently measured in terms of job growth from 2016-26).
If Robert's employees take on this task, they will find career projections for medical assistants, dietitians, home health aides, nurses, massage therapists, phlebotomists and pharmacy technicians, among others. The BLS site outlines national median pay, educational requirements and the all-important "job outlook."
On the job outlook page, the hospital's workers will find a bar chart showing, for example, medical assistant jobs will grow at a rate of 29 percent per year between 2016 and 2026, relative to average job growth in the U.S. of 7 percent (all job classifications).
That's pretty motivating, but there's also an Excel spreadsheet embedded in the page that maps out job growth in particular medical areas relative to the 24 percent overall growth for the entire classification. Robert's medical assistant employees will learn that 10-year job growth projections line up as follows by specialty area:
Outpatient care centers +53 percent
Specialty hospitals +38 percent
Nursing/residential care facilities +32 percent
General hospitals +16 percent
Wow! How's that for motivating employees to focus on their career development and construct a longer-term career plan to help them isolate the areas where their skills will be needed most? And who knows—Robert may be helping his front-line operational leaders realize that the ones who shine at extracurricular exercises like these just might distinguish themselves as high-pos ready to build the hospital's leadership bench.

- Leadership that listens and responds to employees.
- A collaborative and cross-functional workforce where diversity is cherished.
Employees recognize the difference between empty slogans and real commitment and will respond to an organization that walks the walk in creating a great place to work.
Happiness equals productivity
A recent study found that employees who are happy are 12 percent more productive than those who aren’t.
Whether or not the specific percentage is totally accurate, we can all confirm the general point from our own work experiences.
Happy employees get to work on time, work hard, and take responsibility.
So how to keep a happy workplace? Here are some ideas:
- Make humor part of the agenda – work is stressful. Find ways to lighten things up occasionally
- Within the constraints of your particular process, don’t insist on rigid schedules. Give employees some control over how they use their time during the day.
- Respect, and encourage respect for, differences
- Fewer managers and official leaders
- Make fitness and physical activity part of a normal day
- Create a bright atmosphere and encourage interaction

Boost employee engagement with these key people skills
How is your organization engaging with employees? Employers most likely won't be able to get every single employee to give their best every day, but with the right amount of effort, they could get the majority of employees to give their best. Read this blog post to learn more.
With all the talk about “employee engagement,” it’s only fair to ask, “Can I really get all the people in my organization to give their best – every day?”
The short answer is probably not “all.” But with the right amount of effort you can get “most” of them to give their best … most of the time. And that’s a lot better than where most companies are right now.
Boiled down to its simplest parts, employee engagement is about connecting with employees and getting them focused. It requires an ongoing and consistent effort by managers to bring out the best in people.
Employee engagement takes practice
You don’t need to be good friends with every employee – but it does help to build cordial relationships. That makes working with people more productive and cohesive.
People get more engaged in their work when the work means something to them, when they understand their role in the organization, and when they can see and appreciate the results of their own efforts.
Here are some “hands on” ways leaders can work to improve interactions and create a deeper connection with employees and colleagues:
- Make it personal. Use people’s names when talking to them – from the janitor to the CEO. Even better, use the names of their significant others – spouses, kids, parents – when possible.
- Say more than hello. Sometimes it’s necessary to cut to the chase and get to the business at hand – a project, deadline, important question, etc. But in other circumstances, there’s time to show interest in employees’ and colleagues’ lives. Instead of a generic “How are you?” ask about something that affects them.
- Talk about their interests. People surround themselves with hints of what interests them outside of work (for instance, sports ticket stubs, photos of beach trips, logo T-shirts from local events, race medals, certificates of appreciation from philanthropic groups, etc.). Look for those hints and ask about them. Once you know a little about what they do outside work, you have a starter for other conversations: “How did your son’s soccer game turn out?” “Where did you volunteer this weekend?” “Planning any vacations?”
- Show appreciation. Avoid waiting for the end of a project or annual reviews to thank employees and coworkers for their contributions. And it’s OK to say thanks for the little things they bring to the table – a good sense of humor, a sharp eye for errors, an impeccable work station, a positive attitude.
- Make others feel important. Feeling important is slightly different than feeling appreciated. Employees need to know they’re relevant. Let them know you recognize their contributions by referring to past successes when you talk to them personally and to others in meetings. Explain why their work was important.
- Recognize emotions. Work and life are roller coasters of emotions. Leaders don’t have to react to every peak and valley, but they’ll want to address the highs and lows they see. For instance, “You seem frustrated and anxious lately. Is something wrong that I can help with?” Or, “I can sense you’re very excited and proud. You deserve to be.”
Building morale
The best morale exists when you never hear the word mentioned. If you have employees, you’ll have morale problems. No matter how thorough a company’s hiring process is, at some point leaders will have to handle morale issues because employees get stressed, are overworked and deal with difficult people.
The good news: Most of the time, employees won’t be down if their managers build and maintain morale. To stay ahead of morale issues:
- Communicate. Employees left in the dark will become fearful and anxious and likely make up negative news to fill the gap. This can be avoided by regularly reporting information, changes and company news.
- Listen. While sharing information is a must, employees must also be heard. Give them different options to share their concerns and ideas. Offer the floor at department meetings, have regular one-on-one meetings, put up a suggestion box or anonymous e-mail account for submissions, invite executives to come in and listen, etc.
- Appreciate. People who aren’t recognized for their contributions may assume they’re not doing well. Leaders should take the time to thank employees for their everyday efforts that keep the operations running smoothly. In addition, extra effort should be recognized and rewarded.
- Be fair. Nothing hurts morale like unfair treatment. Leaders can’t turn their backs on poor performances, and they can’t play favorites. It’s best to document what’s done in response to good and bad behaviors so leaders can do the exact same thing when the situation arises again – and have a record of it.
- Provide opportunities to grow. Growth is often equated with moving up the career ladder. But it doesn’t have to be. Many employees are motivated by learning and creating a larger role for themselves. So if people can’t move up a career ladder (because there aren’t positions available), encourage them to learn more about the company, industry or business through in-house or outside training. Or give them opportunities to grow socially by allowing them time to volunteer.
- Create a friendly environment. Research shows people who have friends at work are more motivated and loyal to their employer. While this can’t be forced, opportunities to build friendships can be provided through potluck lunches, team-building activities and requesting staff to help in the recruiting process.
- Paint the picture. Employees who know their purpose have higher morale than those who are “just doing the job.” Regularly explain to employees how their roles fit into the company’s mission and how they affect the department and the company.
Praise what you want to see repeated
Handing out recognition takes a little more skill than just saying “Good job” and giving a pat on the back, though that’s a good start.
Giving recognition well is a skill all leaders could improve upon to keep their employees encouraged and productive.
Here are five guidelines for recognizing good work:
- Make it a policy, not a perk. Set rules for different types of recognition. For instance, recognize people for tenure and meeting goals – things everyone can accomplish.
- Stay small. Handshakes and sincere appreciation are always welcome (especially since 65% of employees say they haven’t been recognized in the past year, according to a Gallup Poll). Leaders need to look their employees in the eye, thank them for specific work and explain why it made a difference.
- Add some fanfare. Recognize people at meetings when others can congratulate them.
- Include the team. In addition to praising individuals, recognize a whole group for coming through during an unexpected hard time, meeting a goal, working together, etc.
- Make it personal. When recognizing employees, match the reward and praise to the person. One person may like a quiet thank-you and a gift card to a favorite store. Someone else might thrive on applause and a certificate given at a group lunch. Find out what people like and cater to them when possible.

Nine Ways To Motivate Employees That Don't Always Involve Cash
With the U.S. unemployment rate nearing historic lows, employers are reporting that the single greatest challenge is recruiting and retaining talent. Read this blog post from Forbes for nine ways employers can motivate their employees.
With unemployment at near historic lows in the United States, employers report that their single greatest challenge is recruiting and retaining talent. The answer for many companies is to throw money at the problem: Bonuses, incentive pay, and out-of-cycle salary increases are often seen as motivators that will entice greater effort and loyalty out of workers.
Turns out, using cash as a carrot isn’t always the best answer, according to new research by Harvard Business School Assistant Professor Ashley V. Whillans. More than 80 percent of American employees say they do not feel recognized or rewarded, despite the fact that US companies are spending more than a fifth of their budgets on wages.
What employees crave even more is to feel that their managers appreciate them and aren’t afraid to show it, not only in paycheck terms, but in other ways such as flexible work-at-home schedules, gift cards for pulling off impressive projects, or even just by saying “thank you” for a job well done.
“Cash matters in people’s lives, but it’s not all that matters,” says Whillans, who researches what makes people happy. “What really matters in the workplace is helping employees feel appreciated.”
Whillans co-wrote a recent article in Compensation & Benefits Review, “Winning the War for Talent: Modern Motivational Methods for Attracting and Retaining Employees,” with Anais Thibault-Landry of the Université du Québec à Montréal and Allan Schweyer of the Incentive Research Foundation.
Rewards that signal to employees that they did a good job and that their manager cares about them will encourage employees to want to work even harder, the research shows. Whillans provides nine tips for business leaders on how best to reward their workers in ways that will bring them greater job satisfaction and motivate them to work harder.
When recruiting, emphasize benefits. Talking up a job’s perks, such as flexible work schedules and skill training, can give companies a recruiting edge. A 2018 study that Whillans and her team conducted of more than 92,000 job ads found that the more benefits an employer described, the higher the application rates.
Cash can motivate workers—in some types of work. Cash rewards are best suited as a motivator for work that is measured quantitatively, Whillans says. But money is less meaningful as a motivator in the complex creative jobs that make up most work in our modern knowledge-based society.
If you give cash, include a meaningful note. It’s best to avoid merely adding a cash bonus to a worker’s paycheck; a separate bonus check stands out more as a recognition of their work. And managers should also include a sincere handwritten note explaining why the employee deserved the bonus.
Reconsider performance incentives. Decades of research confirms that financial incentives can boost effort and performance. But when an employee’s pay is contingent on performance, they can become obsessed with earning more. What often works better is to turn around the timing of the reward, handing it out immediately after an employee excels at a particular task, rather than dangling it beforehand.
Consider thoughtful gifts instead of cash. A 2017 study of 600 salespeople found that when a mixed cash and prize reward program was replaced with an equivalent value all-cash package, employee effort dropped dramatically, leading to a 4.36 percent decrease in sales that cost the company millions in lost revenue, Whillans’s article says. The firm may have inadvertently demotivated salespeople who preferred prizes or discouraged workers who liked having a choice.
Give the gift of time—and other intangible perks. A Glassdoor survey Whillans and her team conducted with 115,000 employees found that providing intangible non-cash benefits, like flexible work options or the ability to choose assignments, led to much stronger job satisfaction than straightforward cash rewards.
Encourage employees to reward one another. Companies can build recognition into their business practices by creating peer-to-peer recognition programs in which employees are provided monthly reward points that they can give away to colleagues for work-related wins. Employees who earn a certain number of points can redeem them for various perks, such as a restaurant gift card or an extra personal day.
Make the recognition public. If employees are receiving a $500 bonus, hold a workplace event to hand out checks, and invite the employees’ peers. Perhaps add a certificate of appreciation along with the check.
Sometimes a simple thank you is enough. Among the happiest employees, 95 percent say that their managers are good at providing positive feedback, Whillans says. A simple, heartfelt “thank you” from a manager is often enough for employees to feel like their contributions are valued and will motivate them to try harder.
Why rewarding employees works
Whillans says these types of rewards work because they tap into three strong psychological needs: Employees long for autonomy, with the freedom to choose how to do their work; they want to appear competent, armed with the skills needed to perform; and they want to feel a sense of belonging by socially connecting with colleagues in a meaningful way.
When these needs are satisfied, employees feel more motivated, engaged, and committed to their workplace—and they report fewer intentions of leaving their jobs, Whillans says.

Beyond making workers happier and more productive, there are revenue benefits associated with comprehensive training, too. Companies that offer workers training programs have 24% higher profit margins than those that don’t, according to the American Society for Training and Development.

Whether you already have a training program you’re looking to improve, or you’re aiming to implement one, there are certain elements every successful training and development program has.
Short, specific sessions
You know better than anyone that employees’ attention spans aren’t long. No one wants to sit through hours of training, no matter how valuable the information is.
Focus instead on short, specific bursts of information that will interest workers and guarantee they retain the information.
This strategy, called microlearning, emphasizes brief (usually three to five minutes) sessions designed to meet specific outcomes. You can use it for both formal training and informal, but it’s generally more successful when applied to informal skills training instead of intense or complex processed-based training.
There are four essential characteristics of microlearning to hone in on. Make sure your training is:
- Lean: It shouldn’t need a mob of people to implement
- Adaptable: There should be ways to apply the training to many employees across a range of departments and locations. Although specificity is a key component of microlearning, it can’t be so specific that only one employee will benefit, otherwise, it’s not worth the time and resources.
- Simple: Avoid over-complicating things and confusing workers.
- Seamless: Use the technology at your disposal. Your solution shouldn’t require in-person sit-downs, but instead should be transferable to employees’ mobile devices and laptops when possible.
Many LMS solutions are accessible on mobile devices and desktops and allow you to create your own courses to provide the exact content you want to employees.
Remember: Microlearning doesn’t have to be the centerpiece of your training program. After all, there are some topics that simply can’t be condensed into bite-sized pieces. But integrating this method can help spice up your program and supply a new way of doing things.
Assessments
An effective training program is only as good as what employees retain, so you’ll want a way to measure where they started and how the training has impacted them.

Note: These evaluations don’t need to take the form of traditional tests. Very few people enjoy taking tests, so taking the time to turn assessments into a game or more fun activity encourages workers to participate and provide their honest opinions without worrying about being “graded.”
With some LMS solutions, assessments can be taken online with the information stored right where you can access it easily. Often, you can also compile the results into reports that give you at-a-glance clarity on who benefited most from the training and who still needs improvement.
Collaboration
Providing chances for your workers to interact and form connections has multiple benefits for your training program and organization at large.
When employees have bonds with their co-workers, they’re more engaged in their tasks and more productive. Getting them to collaborate during training can help convince them to take the course seriously while encouraging teamwork beyond the training.
Collaboration tools, such as built-in messaging systems and discussion boards, are prevalent among LMS solutions and give workers the chance to learn together and develop along the same paths.
Multimedia options
You’ll also want to expand your horizons beyond basic text-based training. We’re living in an age with constantly evolving technology, and your training program should take advantage of the options at your disposal.

Easy access
A training program won’t work if its inaccessible. If workers have to show up on a specific day and time to a certain conference room, it’s significantly less likely they’ll take you up on the offer.
And if the training is mandatory, employees won’t be excited to learn and may resist absorbing the info.
